积极心理学视域下变革型领导力在中国民办高校管理中的创新实践研究

在中国高等教育普及化与民办高校内涵式发展的双重背景下,提升管理效能、激发组织活力已成为民办院校破局的关键。面对日益严峻的生源竞争与“内卷化”带来的职业倦怠,传统的科层制与交易型管理模式已难以适应知识型员工的心理需求。本文旨在探讨变革型领导力与积极心理学在民办高校行政管理中的融合机制。本研究采用自我民族志(Autoethnography)与参与式观察法,结合笔者在中国某民办本科高校品牌推广部门中的管理实践,构建了“积极变革型领导力”实践框架。基于Bass的变革型领导力模型与Seligman的PERMA模型,深入剖析了领导行为对团队心理资本、工作投入及创新绩效的影响路径。研究发现:(1) 变革型领导力的“愿景感召”为组织提供了方向感,而积极心理学的“优势构建”为个体提供了效能感,二者在提升心理资本方面具有显著的协同效应;(2) 通过构建积极情绪场域、实施基于优势的工作重塑、建立支持性人际关系及赋予工作深层意义,管理者能有效化解高压环境下的组织焦虑,促进团队从“被动执行”转向“主动创新”。本文提出的融合模型为中国民办高校提升治理能力、构建韧性组织提供了新的微观实践视角。
